No organization will succeed in the face of unengaged employees, high turnover, and dysfunctional managers.

As a business leader, HR professional, or manager, you might have a certain pulse on how employees in your organization feel. But how deep does your knowledge really go?

To test yourself, consider the following questions:

  • What percentage of your employees feel motivated at work, and in which departments?
  • What percentage of your managers believe that their direct reports would defend the manager’s decision?
  • What percentage of your employees are looking for other job opportunities, and why?

At Aktum Group, we believe that data can diagnose problems that would otherwise remain hidden. That’s why we’ve developed Aktum Insights™: a proprietary, data-driven platform to evaluate organizations and answer exactly these kinds of questions.

How Aktum Insights Works: A Case Study

In order to gain a comprehensive understanding of each of our clients, we developed an in-house survey that will evaluate your organization across nine essential drivers of organizational health in just 10 minutes. These data form the foundation of Aktum Insights.

Here, we present the results of administering the Aktum Insight Survey to an organization that we recently worked with, which we will be referring to as “Company LLC”.

Introduction

After administering the survey, our platform automatically generates a report, a sample of which you can see below. This report provides summary information and diagnoses the overall strengths and weaknesses of the organization. Despite having a high engagement score, Company LLC scored poorly on turnover and burnout, two factors that strongly impact overall productivity.

These results warranted further inspection, so our data analysts and consultants took the lead to understand what was really going on.

Thinking Deeper

One trend we noticed was a statistically significant correlation between “Burnout” and the “Perceived Insider” construct. “Perceived Insider” measures the extent to which employees feel included in the organization. A correlation between “Burnout” and “Perceived Insider” signified that racial, ethnic, sex-, or gender-based identities could play a role in fueling employee burnout.

By studying and synthesizing existing scientific literature, we can help you transform raw data into meaningful insights.

We systematically examined the survey responses between different demographic groups within Company LLC and found that the combination of high burnout and low insider scores were most prevalent in the LGBTQ+ population. Nearly 80% of LGBTQ+ employees reported high burnout and would, without assistance, continue to feel dissatisfied at work and likely to turn over in excess.

By analyzing a wide range of demographic factors, we can pinpoint where problems exist in your organization.

The question then became:

What was the root cause of high burnout and low insider scores among LGBTQ+ employees, and what could be done about it?

Digging further into the data, our team identified a likely explanatory variable: Scores for the “Manager Relations” construct amongst LGBTQ+ employees were significantly lower than amongst other employees.

Using Aktum Insights, we were able to draw several specific conclusions about the work environment at Company LLC:

  1. High burnout in the organization is likely to be driven by feelings of exclusion.
  2. LGBTQ+ employees are significantly more likely to experience burnout.
  3. High burnout amongst LGBTQ+ employees is likely due to poor relationships with managers.

Making Informed Changes

On the basis of these results, we made several recommendations for Company LLC to reduce burnout and increase productivity. These included:

  1. Increasing the degree to which employees across the organization feel included by creating affinity groups, mentoring opportunities, and inclusion training for the staff.
  2. Coaching of managers in departments where Aktum Insights revealed that LGBTQ+ burnout was most pronounced.
  3. Targeting burnout directly.

Concluding Remarks

Your organization is only as strong as its weakest link. By combining data science and consulting expertise, Aktum Insights will let you pinpoint weaknesses and identify solutions. Aktum will work with you step-by-step to facilitate this process and help you create a dynamic, successful organization.
